Abstract
Badanie miało na celu sprawdzenie, czy różnicom w przebiegu procesu wypalenia zawodowego towarzyszą różnice motywacji do pracy. Założono, że funkcję istotną dla prewencji/leczenia wypalenia może pełnić autonomiczna (wewnętrzna) motywacja do pracy i wzmacniające czynniki: motywacja osiągnięć, orientacja przyczynowa, wartości zawodowe i osobiste, zaspokojenie podstawowych potrzeb psychologicznych. Badanie o charakterze longitudialnym przeprowadzono na grupie kadry pedagogicznej domów dziecka, w wysokim stopniu zagrożonej wypaleniem. W etapie 1 (T1 i T2) udział wzięło 105 badanych, a w 2 (T3), po ok. 9-10 mies. - 78 osób. Przeprowadzono wywiady z 8 bad. nt. efektywnych działań w celu zachowania/odzyskania motywacji do pracy i metod zapobiegania/zwalczania wypalenia zawodowego. Zastosowano: teorię wypalenia zawodowego C. Maslach i S. Jackson, teorię samostanowienia E. Deci i R. Ryana, koncepcję motywacji osiągnięć A. Elliota. Wykazano, że istotne czynniki o funkcji chroniącej/naprawczej w stosunku do wypalenia to: autonomiczna motywacja do pracy, zaspokojenie podstawowych potrzeb psychologicznych (autonomii, kompetencji, relacji z innymi), wartości zawodowe/osobiste (wykorzystanie zdolności, rozwój własny, stosunki społeczne, interakcje społeczne). Orientacja przyczynowa i motywacja osiągnięć okazały się nieistotne dla różnic w przebiegu wypalenia. Wywiady wskazują na kluczowe znaczenie rozwoju własnego dla zapobiegania wypaleniu zawodowemu.
The study aimed to identify motivational factors that cause differences in burnout process. It was assumed that autonomous motivation and enhancing factors: achievement motivation, causality orientation, occupational and personal values and basic psychological needs satisfaction, can play a preventive/banishing role against burnout. The orphanages pedagogic staff has been tested and interviewed in a research, because of a high risk of burnout in the occupation. The research has been a longitudinal study. In stage 1 (T1, T2) a group of 105 subjects has been tested and in stage 2, after 9-10 months (T3) - 78 subjects. Eight interviews have been conducted on the theme of: effective actions undertaken to maintain and restore motivation and methods of preventing/treating job burnout. The theoretical basis for the research were: burnout theory by C. Maslach and S. Jackson, self-determination theory by E, Deci & R Ryan and A. Elliot concept of achievement motivation. The research proved that salient factors preventing/treating burnout are: autonomous motivation, satisfaction of basic psychological needs (autonomy, competence, relatedness), and such values as: ability utilization, personal development, social interactions, social relations. Type of causality orientation or achievement motivation are irrelevant for job burnout. Interviews underline the role of personal growth for preventing burnout.
